Our client is a UAE-based Real Estate firm with a prominent presence in the Middle East. The client has a 45+ year legacy in the GCC & had decided to restructure the organization internally. The client was suffering from an inefficient organizational design & lack of a variable compensation framework design for some of its businesses & needed assistance to structure these issues.

Cedar’s Approach

Cedar was mandated to assist in the key issues faced by the firm at the group level, namely, the lack of HR functions, undefined job descriptions, inconsistent organization structure & a lack of performance pay. This was combatted by Cedar in the following ways:

  • Designing organization structure for the three companies that fall under the business group, including corporate, operations & support departments, with grading & titling systems
  • Development of JDs & Individual Performance Measures for 25-30 unique positions across the three identified companies
  • Development of a variable compensation framework for management positions

Outcome

The recommendations provided by Cedar led to a complete restructuring of the HR function at the firm. The following was the impact:

  • Titles such as ‘Senior Manager for Projects’ were aligned to project management strategy, which prevented overlapping of functions
  • Clear demarcation of roles based on levels of contribution allowed for internal equity and credibility
  • Multiple grades within bands provided space for competitive positioning for attraction and retention of employees
  • The proposed grade structure accommodated title enhancements over the next 3 – 5 years
  • Vacant job levels within grades allowed for upward mobility & increased competence
  • Logical progression in the scope of responsibilities became easier to communicate, reporting a further increase in personnel efficiency
